I struggle with that, too, especially since I've been in the industry about as long as you have, and hardly have the stature to be too much of a leader. But I have found that by being willing to speak up or take a stand in a professional manner, that at least some people around me get the message that having a backbone won't immediately get you fired or blackballed. In other words, lead by example as much as you can. My experience is that even if most coworkers remain sheep, it's still worth it, if only for your own self esteem.
